Employee Engagement in the UK

Employee Engagement in the UK: What actually works?

A survey lands in the HR director’s inbox on a Tuesday morning at a professional services firm (with 200 employees) in the city. The headline number says that their employee engagement is sitting at ten percent.

The free breakfast bar, the quarterly away days, the shiny new intranet – none of it moved the needle. Because nobody looked at why managers weren’t able to have a difficult conversation without flinching.

That’s usually the point where a business starts looking for an employee engagement consultant that a team can trust to diagnose and fix what’s sitting beneath the numbers, not just measure it again during the next quarter.

What does an employee engagement consultant in the UK actually do?

What they don’t do is run another survey.

Anyone can create a form and produce a heat map. The impactful work happens after the data comes back: working out what behaviours are actually driving disengagement, what the barriers are to engagement at the organisation, and then building a plan that a line manager can act on.

Most problems trace back to something specific: a manager who never has one-to-ones, a manager who cancels one-to-ones when their workload spikes, the feedback that is only delivered once a year and lands as a surprise, or a promotion process that nobody trusts. If you get that diagnosis wrong, then even the best-funded programme will change nothing. And worse, it will be seen as performative.

Management training beats another all-staff survey

Ask most engagement consultancies what they’d do first, and they’ll point at a fancy tool.

Ask a practitioner who’s actually run HR inside a business like Waitrose or John Lewis, and the answer changes. Management training that teaches a new line manager how to give feedback without sugar-coating it or bruising someone tends to move engagement scores faster than another benefits announcement, because most disengagement traces back to a conversation that needed to happen but never did.

Where unconscious bias or inclusion training fits into the picture

Engagement work that skips inclusion will almost always stall. Unconscious bias or cultural intelligence training that organisations invest in properly, not the tick-box version, surfaces the assumptions that quietly decide who gets the stretch project, who gets talked over in meetings, and who gets written off as “not quite ready”.

Employees who don’t feel seen rarely show up as engaged, no matter how many free snacks are in the kitchen.

Leadership Coaching: Engagement starts with the line manager.

Gallup’s most recent global workplace research put UK engagement at around one in ten, among the lowest figures in Europe, and pointed squarely at management as the reason. CIPD research backs this up: people rarely leave a company outright; they leave a manager who was never taught how to lead one. Leadership coaching programmes that work with managers in a bespoke manner, not just once a year in a training room, change how those managers show up day to day.

Why businesses choose an executive coach in London over an agency

Bigger consultancies bring scale and dashboards. What they often can’t bring is someone who’s sat where the leaders are sitting and has worked across multiple industries, whether that’s in professional services, retail, media, engineering, fitness, etc.

That’s why most organisations are now looking for an executive coach in London instead, someone with the sector breadth to challenge a leadership team credibly and the coaching depth to make it land, like the work Anglie Johns does with her clients.

What to try before you buy?

Ask for a specific example of a leadership behaviour they’ve changed, not a client logo. Ask how they’ll know it worked in six months, not whether they’ll send a satisfaction survey afterwards. And ask who’s actually in the room coaching your managers: the person who wrote the proposal or someone more junior who’s never met your business.

Getting the right fit

An engagement plan built around a survey score fixes nothing on its own. The ones that hold combine honest coaching, practical management training, and managers who’ve actually been developed rather than just informed. If that’s the shift you’re trying to make, an employee engagement consultant that UK businesses trust and who’s done the work inside businesses like yours is worth a conversation.
